Career coaching for working professionals in India with 10 to 18 years of experience, built on The CXO Compass.
Somewhere after year ten, effort stopped converting. You are still performing, often harder than before. But the growth no longer matches the work. That is not a character flaw. It is a change in the rules that nobody explained to you.
Two career trajectories rise together for the first ten years. After year ten one keeps compounding while the other flattens.
Illustrative. Not plotted from data.
Two futures, one fork. For your first decade both lines are the same line. What separates them after year ten is not effort. It is positioning.
These are the sentences mid-career professionals actually use when they finally say it out loud. Read them honestly. Count how many are yours.
My role has become predictable and replaceable.
Important conversations happen without me in the room.
My appraisal is good, but growth is slow.
The feedback is always the same, doing well.
I train people who later become my seniors.
I am trusted for delivery, not for direction.
The recruiter calls have thinned. The offers are at my current level.
I am always busy, but nothing really changes.
What if I have already peaked?
If three or more of those landed, the problem is almost certainly not your competence. You are not underperforming. You are mis-positioned, and mis-positioning is a design problem, which means it can be diagnosed and corrected.
Career3X does not run on motivational claims. Here is what the Indian data actually says about mid-career slowdown, with sources, so you can check every one of them.
India's managers engaged at work, down from 39% a year earlier. The drop for managers was nearly double the drop for individual contributors. The slowdown is concentrated on your rung.
Gallup, State of the Global Workplace 2026, India cut (2025 data).

India Inc. promoted 14% of employees in 2025 while only 7% earned the top performance rating. Deloitte's own reading: promotions ran at nearly twice the share of top-rated performers.

Say they would have to change employers to progress at all. That is the highest in Asia-Pacific and the second highest in the world.
ADP Research, People at Work 2025, India cut.

47% of Indian employers actively recruit from the 6 to 15 year band, while 38% of recruiters call it the most constrained talent pool of all. Demand for you peaks exactly where readiness is scarcest.

Indian attrition has fallen three years running: 18.7% in 2023, 17.7% in 2024, 17.1% in 2025. Fewer people leaving above you means fewer seats opening.

TCS announced cuts of more than 12,000 roles across FY26, about 2% of its workforce, and stated these fall primarily on the middle and senior grades. The rung is not only slower. It is narrower.
TCS, announced July 2025. An announced plan, not a completed count; the company attributed it to skills realignment, not AI.

Read together, the Indian numbers say something specific. The ladder is moving more slowly, the rung you stand on is narrowing, and promotion has visibly decoupled from your performance rating. None of that is about how hard you work. All of it is about how you are positioned.

For your first decade, the organisation was asking one question about you. Somewhere around year ten it quietly started asking a different one, and stopped telling you which one it was using.
How advancement is actually decided, before and after the threshold
Faced with a slowdown, almost everyone does the same thing: they answer the old question harder. More responsibility. Sharper slides. Another certification. It is the most reasonable response available, and it is the wrong one, because effort does not move strategic perception. That mismatch between rising effort and flat advancement is the stagnation.
One precise picture of where you stand, and what the path to senior leadership actually requires.
Organisations do not evaluate senior candidates on a single quality. They triangulate, across four abilities, weighted differently at every level above you.
Most mid-career professionals have built one or two of these to a high standard, usually the two their early career rewarded. The remaining two are not weak because of any deficiency. They were simply never required, until now.
The CXO Compass is a leadership readiness assessment, not a personality test. It reads four abilities against the standard senior leadership actually applies: senior leadership skills and enterprise judgement, self-leadership under pressure, executive presence and influence, and digital leadership. It tells you which instrument is off, and by how much.
How clearly you think, and whether that clarity is actually visible to the people who decide your future. Most professionals assume their thinking is seen. The Prism measures whether it is, and whether it lands the way they intend.
The foundation every other strength rests on. The one dimension that, if missing, quietly cancels out everything else. High-performing professionals are often surprised here. The Axis measures what holds steady under real pressure, not when things are comfortable.
Not how well you communicate, but how far your influence actually travels, especially when you are not in the room. Influence that depends on your presence is not influence. The Bridge measures whether your impact extends beyond the meetings you attend.
In a world being remade by technology, this separates professionals who perform digital fluency from those with genuine digital judgement. Digital vocabulary is easy to acquire. The Lens measures whether your engagement with technology produces real decisions, or just signals.
Most mid-career professionals are strong in one or two of these dimensions. Fewer than 20% have developed all four to the standard senior leadership actually requires.
Cross-checked against McKinsey CEO Excellence, Korn Ferry Leadership Architect, DDI Global Leadership Forecast, the ghSMART CEO Genome research published in Harvard Business Review, and Deloitte TrustID. The CXO Compass is a diagnostic instrument, not a personality test. Every attribute resolves to behaviour that can be observed, evidenced and changed.
Every Career3X journey starts the same way: an honest, structured read on where you stand today across all four dimensions of The CXO Compass. No sales call is required to get your result.
Career3X is a journey, not a one-off event. You are never asked to commit to the whole path up front. Each stage has to prove itself before the next one makes sense.
The entry point. Two free assessments, followed by a live facilitated session that gives you an honest, structured picture of where you stand, dismantles the assumptions holding you back, and introduces The CXO Compass. You leave with clarity, not vague encouragement.
The plan. A focused, hands-on stage where clarity becomes a personal acceleration strategy: your positioning and leverage, your stakeholder approach, and a practical, risk-aware roadmap built around the four dimensions. This is where insight turns into direction.
The execution. A longer one-to-one coaching journey that supports you as you implement the plan under real-world pressure, because this is exactly where most people slip back into effort and drift. Momentum, judgement and accountability, so growth is sustained.
This is the single most common move our participants are trying to make, from senior manager or GM to director and above. It is not a bigger version of the job you have. It is a different job, assessed on different evidence, and each of the four instruments reads it differently.
Below the threshold, you are valued for solving the problem in front of you. Above it, you are valued for defining which problem the organisation should be solving. The shift is from analysis to enterprise and systems thinking, and from being right to being clear enough that others can act on your thinking without you.
At manager level, emotional regulation is a personal quality. At director level it is read as a signal of whether the organisation is safe in your hands. Senior forums test what holds under pressure and ambiguity, not what holds when the numbers are good.
Your visibility ceases to be about how you perform in a meeting and becomes about how you are described when you are not there. Sponsorship, stakeholder architecture and executive presence stop being soft advantages and become the mechanism of advancement.
Directors are increasingly expected to make capital and capability decisions involving AI, data and automation. Fluency in the language is now table stakes and gets no credit. What is assessed is whether your engagement with technology produces decisions your peers would defend.
Career3X is deliberately narrow. If you are outside the band below, another intervention will serve you better, and we would rather say so now.

“I experienced career stagnation myself, for five to six years. I carved my own path out of it the hard way, without a map. This is not a webinar for me.”
Anand spent twenty-four years as a corporate professional before moving into practice, long enough to have lived the plateau rather than only studied it. Over the last eleven years he has coached more than two hundred and fifty CXOs and senior leaders, and has watched the same structural pattern repeat in more than eighty percent of the mid-senior leaders he meets, across every industry.
The CXO Compass came out of that work: an attempt to replace “you need more executive presence” with something specific enough to act on. Four dimensions, sixteen attributes, forty-eight observable behaviours, defined at the standard actually applied to CXO appointments, and cross-checked against the major published leadership frameworks rather than invented from scratch.
What you get from him is a diagnosis, delivered plainly. He is not going to tell you to believe in yourself.
Anand is a truly transformative coach. His tailored approach and ability to connect on a personal level gave me practical tools that significantly boosted my professional growth and leadership capability.
His quiet style and hard-hitting questions transformed my career. He led me to confront blind spots I did not know I had, and to become a better professional.
A daring, tech-savvy leader who challenges people to excel, confronts issues directly, and helps align everyone to the big picture.
Anand's guidance led to an important shift in my executive development career. Valuable career advice, delivered without flattery.
I attribute completing my PhD and rising to GCC Head at Prudential Financial to his coaching support, and the role subsequently expanded to cover USA operations.
Unwavering support, and a rare ability to unlock maximum potential in the people he works with.
A change enabler, a fantastic coach, and a leader who walks the talk.
His coaching prepared me for a considerably larger role, and reflects a profound understanding of organisational dynamics.
A fine balance of systemic, strategic and critical thinking, rare in one coach.
Both assessments and the Career Checkpoint session are free. You reach a paid decision only after you have seen the diagnosis and decided it is worth acting on.
Two instruments. The Career Checkpoint assessment takes 4 minutes and tells you whether the mechanics on this page apply to you. The CXO Compass takes 60 minutes and gives you a structured read across all four dimensions.
A 60 minute facilitated online session, delivered in a group. Diagnosis, unlearning, the framework, and a clear read on your next move. Pre-registration is required.
A one-day workshop followed by a 2 hour one-to-one career strategy session, converting the diagnosis into a 2 to 3 year career acceleration architecture.
Six months of one-to-one coaching support with a Career Coach, supporting execution under real conditions.
Career3X is a structured, three-stage career growth framework for senior professionals who want to take deliberate ownership of their career. It helps you gain clarity about where you stand, design a thoughtful strategy, and execute it with sustained support, so you can think clearly, decide intentionally, and navigate a complex professional landscape with confidence.
It is not job placement, a certification, or a promotion shortcut. It does not guarantee a new job, a salary increase, or automatic career growth. It equips you with clarity, frameworks and decision-making capability so that you can take informed action and create outcomes responsibly.
The CXO Compass is the diagnostic instrument at the centre of Career3X: four dimensions of senior leadership readiness, the Prism (intellectual ability), the Axis (emotional ability), the Bridge (social ability) and the Lens (digital ability), resolving to sixteen attributes and forty-eight observable behaviours, defined at the CXO standard.
It was built by cross-checking against the major published leadership frameworks: McKinsey's CEO Excellence, Korn Ferry's Leadership Architect, DDI's Global Leadership Forecast, the ghSMART CEO Genome research published in Harvard Business Review, and Deloitte's TrustID trust framework. The assessment takes 60 minutes and is free.
They do different jobs. The Career Checkpoint assessment takes 4 minutes and is a fast screen: it tells you whether the pattern described on this page is actually yours. The CXO Compass takes 60 minutes and is the full diagnostic: it reads you across all four dimensions and shows you which one is holding your progression.
Both are free, and you can take either one first. Most people do the 4 minute Checkpoint, then the Compass.
Most Indian providers do not publish rates at all. Career3X is structured in stages so you are never asked to commit blind. Both assessments are free, and the 60 minute Career Checkpoint session is free. The Career Blueprint and Career Stewardship stages are quoted to participants who have completed the stage before them, so you decide with a diagnosis in hand rather than on a brochure.
It depends on what is causing it. If your growth has stalled because of a genuine capability gap, Career3X will name it precisely rather than reassure you. If it has stalled because you are positioned as a reliable executor rather than a future leader, which is far more common at 10 to 18 years, that is a design problem, and design problems are correctable. The free assessments exist to tell you which of the two you are dealing with.
Career counselling in India is largely built for students choosing a stream or a first job, and is oriented around fit and options. Career3X assumes you already have a career, a track record and dependants, and addresses a different question: why the trajectory has flattened, and what specifically would change it. The unit of work is positioning and leadership readiness, not aptitude.
It is a 60 minute live online session, delivered in a group, and it is free. Pre-registration is required. It is a guided, reflective experience that helps you pause and assess your current career stage, understand what has changed at the 10 to 15 year mark, and see why growth may feel slower. It is not a motivational talk, therapy, or a performance review.
A one-day workshop followed by a 2 hour one-to-one career strategy session. You design a personalised growth strategy, clarify your positioning, and build a realistic 2 to 3 year acceleration architecture that balances ambition against risk and responsibility. It is not a generic roadmap and it is not a promotion guarantee.
Six months of one-to-one coaching with a Career Coach, supporting execution as you implement your Blueprint under real conditions: navigating decisions, challenges and trade-offs. It is not mentoring, and the decisions remain yours.
No. Career3X makes no guarantee of a promotion, a new job, or a salary increase, and you should be sceptical of anyone who does. What it provides is clarity, a deeper understanding of how advancement decisions are actually made, and the practical capability to take ownership of your career.
Not by doing more of what earned you the senior manager role. Above the threshold, the organisation stops asking whether you can deliver and starts asking whether you can lead at enterprise level, which is assessed on judgement, influence that works in your absence, composure under ambiguity and digital judgement rather than on output. The threshold section on this page sets out what changes across each of the four dimensions, and The CXO Compass tells you which of them is currently holding you.
Two free assessments, and an honest read on where you stand. No cost, and no sales call required to get your result.
A fast, four-minute screen that tells you whether the pattern described on this page is actually yours, and how far along it you are.
